Abstract

This conceptual paper explores the intricate synergy between diversity and human interaction from psychological, sociocultural, communicative, and organizational angles. While diversity can stimulate knowledge sharing, creativity, innovation, and group decision-making, it can also lead to stereotyping, intergroup anxiety, social categorization, communication difficulties, and interpersonal conflict. Based on Allport's Contact Hypothesis, Social Identity Theory, Self-Categorization Theory, Communication Infrastructure Theory, the Integration-and-Learning perspective, and Intergroup Dialogue approaches, the paper then proposes a multilevel socio-ecological conceptual framework for understanding the role of diversity in affecting interpersonal and intergroup outcomes. The framework also suggests that contextual diversity does not have an irreversible impact but is mediated and moderated by the quality of contact, communication, intercultural competence, social identity complexity, psychological safety, interpersonal congruence, and organizational climate. Nine research propositions are presented that outline the mechanisms by which positive intergroup contact, structured dialogue, inclusive communication, and recognition of diverse identities can lessen social distance, enhance trust, belongingness, and collaborative performance. The paper makes a unique contribution to diversity scholarship by refocusing the discussion from representation to communicative engagement and provides implications for the practice of organizations, educational institutions, and communities striving to make diversity work meaningfully and sustainably for the collective whole.
